본 연구의 목적은 한국교회 봉사 현장에서 자원봉사자들의 번아웃 경험 탐색을 통하여 이들의 번아웃을 구성하는 개념들을 정립하고 신뢰도와 타당도가 입증된 번아웃 척도를 개발하는 데 있다.
먼저 한국교회봉사자들의 번아웃 구성개념을 정립하기 위해 선행연구와 문헌들을 분석하고, 서울과 경기를 중심으로 한 교회 봉사자 95명을 대상으로 실시한 개방형 설문을 통한 자료 수집한 내용을 토대로 10명의 교회 봉사자를 심층 인터뷰하여 자료를 구체화 하였다. 그 결과 교회봉사자들의 번아웃을 유발하는 요인과 증상, 시기, 그리고 대처 노력 등에 대한 구성 요인을 구성할 수 있었으며, 이에 근거한 119개의 최초문항을 추출할 수 있었다.
척도개발과 타당화를 위해 앞서 수집한 질적 자료와 선행 연구, 문헌 자료들을 토대로 추출된 119개의 최초문항은 전문가들에 의해 1, 2차 내용타당도 검증, 국문학 전공자에 의한 문항 검수, 그리고 8명의 교회봉사자들을 통한 안면 타당도를 거쳐 35문항의 교회봉사자의 번아웃 예비 검사지로 제작되었다. 전국 545명 교회 봉사자에게 관련 설문을 하였고, 수집된 자료는 문항적합도 검사를 거쳐 35문항으로 선별되었고, 해당 문항은 4차례의 탐색적 요인 분석을 통해 최종 4요인의 20문항으로 정리되었다. 이후 확인적 요인을 통해 최종 4요인의 18문항이 선정되었다. 선정된 최종 모형은 신체적 탈진 4문항, 정서적 탈진 8문항, 과도한 봉사 3문항, 대우불만 3문항으로 구성되었다. 각 요인별 신뢰도는 0.619~0.867이며, 최종 모형의 전체 신뢰도는 0.865으로 양호한 것으로 나타났다. 척도의 타당도를 확인한 결과 구인타당도와 교차 타당도 검증에서는 일부 충족을 확인할 수 있었다.
교회 봉사자들의 번아웃 관련 요인을 구체적으로 규명하고 이를 척도화하는데 있어 타당도를 높이는 지속적인 연구가 요구된다. 본 연구는 번아웃 예방 및 치유의 기초 자료로써 후속 연구에 기여할 것이다.

The purpose of this study is to establish the composition concept of burnout and to develop the measuring tool of burnout with proved reliability and validity by the exploring of burnout experiences of church volunteers in Korean.
First, to establish the composition concept of burnout of Korean church volunteers, the open was data was collected targeting 95 church volunteers in Korea. Based on it, an in-depth interview about burnout experience was conducted targeting 10 church volunteers. As a result, the church volunteers’ burnout was largely classified in to cause, symptoms, and time of burnout. Based on the detailed statements, the overall composition concept was established.
Afterwards, the initial 119 sentences were composed based on the qualitative data and literary consideration collected from previous study, and then a primary questionnaire with 35 questions was produced after going through several meeting with experts. Then the data of the preliminary questionnaire was collected from 545 church volunteers.
In the results of the confirmatory factor analysis. the total four factors and 18 questions were selected. The final model composed of four factors: physical exhaustion, psychological exhaustion, dissatisfaction with treatment, excessive workload. The overall reliability of the final model was 0.865 and the reliability of each sub-factor was relatively good(0.619~0.867). As a result of checking the validity of the scale, some satisfactions were confirmed in construct validity and cross validity tests.
Continuous research is required to specifically identify and quantify burnout-related factors of church volunteers, but related research will contribute to follow-up research as basic data for burnout prevention and healing at the individual and organizational level.
